Research & Insights

Dr. Marisol Capellan’s Research & Insights platform brings together emerging scholarship, conceptual development, applied analysis, and executive thinking on Responsible Authority™, leadership, organizational behavior, authority, accountability, managerial judgment, employee voice, trust, organizational legitimacy, AI-mediated work, and the future of management.

The purpose of this work is not simply to comment on artificial intelligence. It is to examine what happens to human authority, leadership responsibility, professional judgment, employee voice, and organizational trust as increasingly capable systems begin to participate in consequential workplace decisions. The central question connecting this body of work is: What responsibility accompanies the exercise of authority when authority is increasingly shared with intelligent systems?

A major focus of this work is Responsible Authority™, Dr. Capellan’s emerging framework for understanding how organizations can preserve meaningful human judgment, accountability, voice, trust, and legitimacy as authority becomes increasingly distributed between people and artificial intelligence. The framework examines five interconnected dimensions: authority, responsibility, judgment, voice, and repair. It asks who has the practical and legitimate power to decide or act, who remains answerable for the consequences, where independent human judgment must remain, how people affected by authority can question or challenge its exercise, and what happens when a consequential decision is wrong, harmful, unfair, or contested.

Another central concept is the Human Authority Gap, which describes the condition that can emerge when people remain accountable for outcomes while possessing less practical authority over the processes that produce them. As organizations increasingly delegate recommendations, evaluations, decisions, and actions to AI, managers and employees may find themselves responsible for outcomes they cannot fully understand, challenge, override, or influence. This raises important questions about managerial accountability, human oversight, decision rights, employee voice, organizational trust, and the future of leadership.

Dr. Capellan is also developing the emerging concept of Responsibility–Authority Alignment, which examines whether responsibility assigned to a human or organizational actor is matched by the practical authority, information, judgment capacity, override rights, escalation mechanisms, and institutional support needed to meaningfully influence the outcome for which that actor is held accountable. This concept remains under theoretical and empirical development and is being explored as part of the broader Responsible Authority™ research agenda.

Through Human Authority at Work, an emerging research program of The Capellan Institute, Dr. Capellan is examining how artificial intelligence is changing managerial judgment, decision authority, accountability, employee voice, procedural fairness, organizational trust, leadership legitimacy, professional discretion, and the distribution of power inside organizations. The program is being developed to include qualitative interviews, quantitative research, organizational field studies, executive and workforce research, cross-cultural comparison, and future longitudinal study.

The Research & Insights platform focuses on a range of interconnected themes, including leadership and authority, managerial judgment, accountability, human oversight, employee voice, organizational justice, trust, decision rights, leadership development, human-AI collaboration, algorithmic management, and cross-cultural authority. A central concern across these themes is whether organizations can adopt increasingly capable AI systems without weakening human judgment, diffusing accountability, reducing employee voice, or creating uncertainty about who truly holds authority.

Dr. Capellan’s current research represents a continuation of her earlier intellectual work rather than a departure from it. Her book, Leadership Is a Responsibility, centered on the idea that leadership and power create obligations because they create consequences. That principle now raises a new organizational question: if artificial intelligence increasingly participates in consequential decisions, then leaders and organizations must determine where authority resides, who retains judgment, who can challenge, who can override, and who remains responsible. The technology may be new, but the underlying leadership problem is not.

Research & Insights also includes shorter analysis of emerging developments relevant to Responsible Authority™, human judgment, AI-mediated work, organizational trust, and the future of management. These pieces may address new organizational research, changes in AI governance, managerial role redesign, employee voice, human oversight, decision rights, regulatory developments, and conceptual advances. The objective is to document the development of the research agenda while clearly distinguishing early analysis from formal empirical findings.

A parallel stream of Executive Insights translates emerging research into practical organizational questions for executives, managers, HR leaders, AI governance professionals, and leadership-development teams. These pieces examine how research on authority, responsibility, judgment, trust, and employee voice can inform real decisions about AI delegation, organizational design, leadership development, and accountability.

Dr. Capellan’s work also includes a growing cross-cultural dimension. Her professional experience across the United States, Latin America, and the Caribbean informs questions about how cultural expectations shape leadership, hierarchy, legitimacy, trust, voice, and the acceptance of AI-mediated authority. Future work will examine whether employees and managers across different cultural contexts expect the same levels of human involvement, challenge rights, managerial discretion, and accountability in consequential organizational decisions.

Selected Research & Insights will also be developed for Spanish-speaking audiences, including work on Autoridad Responsable™, La Brecha de Autoridad Humana, liderazgo, juicio humano, responsabilidad, confianza organizacional, voz del empleado, inteligencia artificial en el trabajo, and the future of management. This work will include original comparative analysis and research, not simply translation.

Research & Insights is designed for scholars, executives, managers, CHROs, people leaders, AI governance professionals, organizational researchers, HR leaders, universities, business schools, journalists, leadership-development professionals, and organizations navigating AI-mediated work. The goal is to build a body of work that is academically credible, practically useful, and relevant to the increasingly complex relationship between human authority and intelligent systems.
